The prevailing “motherhood penalty” is being countered by evidence of a distinct “motherhood advantage” that reshapes work identity and priorities. A study by Prof Liao Huiyao, Assistant Professor of Management at CUHK Business School, reveals that parenthood—especially for mothers—ignites a motivation to be the role model for the family. This psychological mechanism transforms professional tasks from individual pursuits into a means of instilling character and responsibility in children. Far from diminishing drive, this sense of parental obligation increases work effort and pro-social organisational citizenship behaviours. For business leaders, these findings are critical because they debunk the bias that caregiving responsibilities reduce professional commitment. Firms can strategically leverage the enhanced productivity of role-model parents by recognising that an interdependent self-concept can intensify professional purpose. The modern organisational resilience is primarily driven by this factor, making the sidelining of working mothers based on the myth of long hours a counterproductive strategy.
